Communication is definitely good but I don't think it has to be constant in the sense that your villagers need to always be able to get a hold of you in order to effectively manage them. In fact I'd argue that if you're giving concise instructions regarding projects and other things and making your goals clear then your villagers should have a better idea of what it is they should be doing.
The more important part in my opinion lies in giving your villagers duties/activities/goals. You certainly might want to let them pick their own things to do with regard to duties in the village such as silk, leather making, farming, etc. but it's always important to have other projects that everyone can work on together whether it be setting up a market or building a vault or paving beautiful art as long as it's something you can all do.
